Either way it sounds like he had warning. And it sounds like he didn't have whatever it is that is needed for this job. It it wasn't a good match. Hopefully this will be a end up being some type of mercy for him and he will somehow end up in a job that he fits in. Something he can be happy and secure in. You did what you could for him. I am sorry that you had to do something so unpleasant. Just saying that sometimes the crappy things in life turn out to be the best things that have happened to us. Let's hope that is true in his case.
